Attracting the Next Generation of Manufacturing Talent

American manufacturing is experiencing a resurgence. With increased re-shoring efforts and growing demand across the defense and aerospace industries, the future of domestic manufacturing looks promising. Yet, even as the sector accelerates, a new crisis emerges: the widening talent gap.

The Recruitment and Retention Crisis

It’s no secret that manufacturers are struggling to fill roles — both on the shop floor and in the front office. The problem is compounded by generational shifts, a wave of retirements, and outdated stereotypes about what it means to work in manufacturing.

While the industry evolves with cutting-edge technologies and clean, controlled work environments, the public perception remains stuck in the past. We must rewrite that narrative and evolve our approach to hiring and culture.

Why We Need to Change How We Hire

Manufacturers traditionally focus on resumes and technical experience. But that’s no longer enough. The rapid pace of technological advancement means we can’t always wait for fully-trained workers. Instead, we must look for:

  • Curiosity
  • Problem-solving skills
  • Motivation to learn
  • Adaptability to high-tech environments

Hiring for potential — rather than checking off boxes on a resume — is essential. If someone has the right attitude and aptitude, we can train them on the rest.

A New Image for Modern Manufacturing

Today’s manufacturing floors are bright, clean, and climate-controlled. They are filled with advanced equipment, precision tools, and software-driven systems. We need to amplify that message.

  • Host tours for schools and educators
  • Share employee stories on social media
  • Partner with STEM programs and community colleges

This is not your grandfather’s factory. It’s a place where innovation meets craftsmanship — and where the next generation can build lasting, meaningful careers.

Creating a Culture that Keeps People

Attracting new talent is just the start. To keep them, we need to cultivate workplaces that support growth and fulfillment. That includes:

  • Clear advancement paths
  • Mentorship programs
  • Investment in upskilling and training
  • Flexible work policies and modern benefits
  • Enjoyable work environment

People want more than a paycheck — they want purpose, progress, and respect. Manufacturers who build that kind of culture will retain the best.

A Personal Note

It’s been over twenty years since I joined C&M. Back then, things were a lot different. It was a dark environment, physical papers littered the floor and offices, there was speedy dry on the shop floor covering up oil spills, and people were lighting up their cigarette with the end of the cigarette they just finished.

Times have changed! Back then we had different challenges with limited resources and technology. Our focus is now to streamline processes digitally, taking a more proactive approach to machine and facilities maintenance, the air is clean, we have all new LED lighting across the entire facility, and safety is a primary focus… and no more cigarettes!

Same with people. We were fortunate to hire skilled labor and hoped they would be a good fit culturally. Now it’s the other way around. Finding talent with aptitude and right attitude (culture) is critical. Our machines are so sophisticated that we have our own training program to grow our talent from the inside. We have also shifted our management from a “sticks and carrots” approach to a coaching and mentoring style.

I always say to our team that we spend more time with our co-workers than we do with our own families. We all have enough stress at home trying to navigate this crazy world so work should be a place that you don’t dread waking up for. We embrace a culture of good work ethic, positivity, and approaching problems with a can-do attitude.

The Time to Act Is Now

We are on the brink of a golden era for American manufacturing. But without the right people, our progress could stall.

Let’s commit to building a workforce strategy that reflects the modern realities of our industry — and the aspirations of the people we want to join us.

Let’s invest in potential, champion innovation, and lead the way.
